Membangun Organizational Commitment: Peran Spiritual Leadership dan Workplace Spirituality dalam Memperkuat Trust di Era Digital

This study aims to analyze the influence of spiritual leadership and workplace spirituality on the organizational commitment of educational staff at Pondok Pesantren Salafiyah Syafi’iyah Sukorejo Situbondo. Organizational commitment is a crucial factor in maintaining the stability and effectiveness of value-based pesantren governance. This research employed a quantitative approach with an explanatory design. Data were analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) with SmartPLS 4 software. The sample consisted of 144 educational staff selected through simple random sampling from a population of 226. The outer model evaluation indicated that all constructs met the criteria for validity and reliability, with outer loading values > 0.70, AVE > 0.50, and composite reliability and Cronbach’s alpha > 0.70. The inner model showed an R-square value of 0.413, indicating that spiritual leadership and workplace spirituality explained 41.3% of the variance in organizational commitment. Hypothesis testing revealed that spiritual leadership had a positive and significant effect on organizational commitment (β = 0.492; t = 7.438; p < 0.001), and workplace spirituality also had a positive and significant effect (β = 0.342; t = 4.470; p < 0.001). These findings confirm that the organizational commitment of educational staff is shaped by value-based leadership and a meaningful work environment, thereby strengthening the relevance of a spiritual approach in pesantren management.
